They are an indispensable and key component of my country's medical and health services.With the intensification of competition in the medical market and the phenomenon of "Westernization of Traditional Chinese Medicine", Chinese medicine hospitals, especially city and county-level basic Chinese medicine hospitals, are facing a severe situation of lack of successors.There is a lack of timely and effective supplements for new TCM medical talents. At the same time, the massive loss of existing talents directly affects the construction and development of the TCM team and the improvement of the overall medical team.This article describes and analyzes the current status of human resources in Z city-level Chinese medicine hospitals and the reasons for the loss of medical and nursing personnel, and explores how city-level Chinese medicine hospitals can improve human resource management and improve the stability of the talent team, thereby promoting the overall operating efficiency and service level of the hospital Promote.This article first takes the Z city-level traditional Chinese medicine hospital as the case study object, conducts a statistical analysis of its human resources status and the loss of medical and nursing personnel, and finds out the characteristics of its personnel loss and its impact.Then, based on the existing Price-Mueller (2000) model, a survey questionnaire was designed according to the factors affecting employee turnover, and the questionnaire survey was conducted on Z hospital employees, combined with interviews with some hospital employees to understand the real reasons for their turnover And the factors that prompted them to leave.Finally, based on the Price-Mueller (2000) model theory, combined with related theories of management, human resources and organizational behavior, this article analyzes the factors that affect the loss of medical and nursing talent from the perspectives of social factors, organizational factors, and personal factors, and proposes corresponding solutions and countermeasures.Through research, it is found that due to the intensification of competition in the medical market and the intensification of "Westernization of Chinese medicine", coupled with the tense doctor-patient relationship status and theimplementation of standardized training systems for resident physicians and other social factors, the city and county-level basic Chinese hospitals are facing a massive loss of medical and nursing personnel and subsequent The grim situation of lack of people.At the same time, due to the imperfect hospital salary system, unreasonable performance accounting methods, differences in employee status, different pay for equal work, unreasonable employee training mechanism, imperfect department establishment, and mere formality of hospital culture, the tendency of employees to resign has increased.In addition, due to the high work pressure, the impact of life pressure, and the difficulty in achieving personal values and development pursuits, employees have further increased the brain drain.In view of the reasons for the loss of medical and nursing talents in the above Z city-level Chinese hospitals, this article proposes corresponding measures from strengthening policy support, creating a safe medical environment, improving the salary assessment system, establishing a reasonable talent training and promotion system, strengthening department construction and hospital culture Solution ideas and countermeasures.It is hoped that it can provide some reference ideas for improving the human resource management level of the municipal Chinese hospitals, alleviating the loss of personnel and strengthening the construction of the talent team, so as to further enhance the hospital's comprehensive service capabilities and promote the development of the municipal Chinese hospitals' medical career.Key words:Municipal Public Hospital of Traditional Chinese Medicine;Health care brain drain;Influencing factors
